abstract = {A grounded theory research design was used to explore how executive coaches help professionals deal with workplace intimidation.  Workplace intimidation has a negative impact on targets of repeated hostile actions and language directed toward them by another employee at work. The phenomenon also has a negative effect on organizations in terms of performance, morale, and productivity. The focus is on workplace bullying, and also includes antagonistic politics and abrasive personalities.  Ten executive coaches who have coached clients who experienced workplace intimidation participated in semi-structured interviews. A gap exists in the research literature regarding solutions for targets, particularly solutions from executive coaches.  Executive coaches are experts at helping professionals perform optimally at work. Analysis using coding, analytical memos, and constant comparison of all interviews led to a theory that executive coaches use a four-phase process supported by the coaching relationship to help professionals strengthen and make positive shifts so they can more effectively deal with workplace intimidation.  The process includes: Emotion-Focused Solutions, Self and Situational  Awareness, Problem-Focused Solutions and Future Vision. This process addresses the emotional impact of workplace bullying, awareness of the client’s own internal processes and the external situation, strategies for dealing with the problem such as crafting effective language to respond to aggressors, and inspiring hope for the future. This research builds on Bandura’s Social Cognitive Theory, Fiedler’s and Garcia’s Cognitive Resource Theory, and Cooper’s Occupational Stress Theory as they relate to coaching targets of workplace intimidation. Implications of this research would be of interest to professionals who experience workplace intimidation, and those who can help them or impact organizational culture such as executive coaches, industrial/organizational psychologists, HR professionals, and senior leadership.},
